Senior operators focused on a quiet risk in AI adoption: visibility and opportunity are tilting male, even though women and men began with the same new tools. Early access alone does not produce equitable advancement. The group argued that equity requires deliberate talent management, the kind that produced past diversity gains, built on metrics, targeted experiences, and executive sponsorship. Sponsorship drew particular attention. Advisors cited larger organizations where senior men advocated for women and ensured they were present in rooms where leadership and AI decisions are made. That is different from mentorship, which advises but does not open doors. A confidence framework was proposed to help women recognize visibility gaps and connect evidence to their achievements. Notably, advisors suggested using AI itself to map contributions, turning the technology into a tool for self-advocacy rather than a source of disadvantage. The strongest consensus was structural. AI leadership and visibility should be woven into existing coaching and mentorship rather than treated as a separate initiative. Isolated AI programs risk narrow reach. For executives, the signal is clear. AI capability is becoming a marker of influence. Who builds it, gets credit for it, and gets seen using it will shape the next leadership pipeline. Firms that apply proven equity disciplines now can prevent a new gap from hardening.
