Senior operators focused on a quiet risk in AI adoption: equal access to new tools is not producing equal visibility. They warned that AI opportunities and influence are skewing male-dominated, even though women start from the same baseline. The concern is that AI could widen, not close, existing leadership gaps. Their response leaned on familiar talent mechanisms rather than new ones. Operators pointed to intentional talent management, with metrics, targeted stretch experiences, and executive sponsorship, as a proven route to equity. Male allyship and sponsorship were cited as effective in larger organizations, where sponsors ensure women are present in leadership rooms. Two practical ideas stood out. First, operators proposed using AI itself to map an individual's contributions, giving staff concrete evidence to counter self-doubt and advocate for themselves. Second, they argued that AI leadership and visibility should be threaded through existing coaching and mentorship, not taught as an isolated topic. The common thread is deliberateness. Access alone will not fix disparity. Executives who measure adoption by group, embed AI into existing development programs, and assign sponsorship can steer who gains influence as AI spreads. Those who treat AI as a neutral, self-leveling tool may find it quietly concentrates opportunity among those already visible.
