Women are already creating measurable AI value inside organizations, but weak credit attribution and gated access hide that value and starve the future talent pipeline.

Senior operators described a recognition gap in early AI adoption. Women are driving day-to-day efficiencies and championing AI, often in female-led teams and external networks. Yet their contributions get absorbed into collective team delivery, especially in technology functions, so individual impact disappears. This is a measurement problem as much as a fairness one. When firms cannot see who created value, they cannot reward or scale it. Access is also uneven. Operators pointed to male-dominated leadership and opaque assignment processes that keep women off high-visibility AI task forces. Some women opt out of the spotlight entirely. On AI governance committees, where policy and risk are decided, women hold only about 30 percent of seats. That shapes who writes the rules. Much adoption is happening through informal channels. External women's AI networks act as safe on-ramps for skills and mentorship, doing work that companies are not formally funding. The fixes operators proposed are practical and cheap. Name contributors in project charters and postmortems. Keep an AI impact registry. Tie AI outcomes to reviews and recognition. Publish transparent criteria for task force assignments and set representation targets. Assign senior sponsors to under-recognized AI efforts. Fund protected exploration time. Executives who act now can widen their skilled AI bench and capture value that is currently invisible.
