Senior operators described a recurring pattern: women are generating measurable AI value, yet the systems meant to capture and reward it are failing. In technology teams, individual AI contributions get absorbed into collective delivery, obscuring who actually drove the result. Women are often early adopters, championing AI within female-led teams and professional networks that create safe, practical on-ramps to new skills. But formal structures lag behind. Male-dominated leadership and opaque assignment processes limit access to high-visibility AI task forces. Governance committees, where AI policy and risk are shaped, run near 30% women against stated targets of 40 to 50%. Some women also opt out of the spotlight, meaning recognition gaps are partly behavioral, not just structural. The operators proposed concrete fixes. Attribution should be formalized through project charters, postmortems, and an AI impact registry that names contributors and links KPIs to individuals. Visibility forums, showcase days, and leadership readouts can surface hidden work. Transparent criteria for task-force assignments, monitored representation, and executive sponsorship of women-led efforts address the access gap. Self-advocacy coaching helps people claim credit. For executives, the signal is that AI talent is being lost inside their own measurement blind spots. Fixing attribution and access is not only an equity question; it protects the pipeline of people who can actually deliver AI outcomes at scale.
