The AI gender gap is a recognition gap, not a competence gap, and the practical fix is documenting and crediting the value people already create.

Senior operators concluded that unequal AI recognition stems from visibility and credit, not skill. They identified a "judgment tax": disclosing AI use reads as incompetence, so people hide it, distorting adoption data. This suggests measured usage understates real productivity. Recognition also fails structurally. One advisor described a colleague formally promoted into an AI leadership role yet still uncredited and unheard in meetings. A title is not a seat at the table. In regulated and classified environments, operators stressed that cautious adoption is a rational compliance response, not reluctance. The right answer is stronger guardrails and human-in-the-loop controls, not more usage. Adoption metrics should account for this. The clearest path to recognition was documentation. One advisor used AI to cut a redundant $150K per year vendor and used the written case to earn a promotion. Another had customer-satisfaction gains formally credited by leadership. Operators also noted a perception bias: using AI as a collaborative partner reads as less impressive than using it to scaffold complex work, shaping who gets credit. The actionable takeaway across the group was a "value audit" discipline: quantify, document, and claim the value AI work produces. For executives, the implications are practical. Normalize disclosure, reward outcomes over appearances, separate compliance caution from disengagement, and require documented metrics so AI-driven savings translate into budget and career outcomes.
