As boards mandate AI integration, operators warn that credit for AI-driven work is being misattributed and undervalued along gender and generational lines.

Senior operators described a growing gap between who does AI work and who gets credit for it. Women, they said, often apply AI to quick, behind the scenes tasks, while more visible work draws recognition that men claim. This creates a distorted picture of who drives productivity gains. Boards of directors are now insisting on more AI integration, but the group settings where AI ideas are advocated often exclude certain voices, risking wider participation gaps. Operators also noted that documentation work, frequently assigned to women, quietly builds the templates that feed AI systems. This template-building is treated as clerical rather than strategic enablement, even though it makes AI usable. To address attribution, one operator proposed an AI scorecard that credits how AI is used, spanning both initiation and implementation, rather than counting deployments. A generational divide surfaced as well, with older staff seen as less comfortable adopting AI than younger colleagues. Taken together, these observations point to a measurement and recognition problem. Firms are pushing AI adoption without tracking who initiates, who enables, and who benefits. Executives who want accurate ROI and fair talent decisions should build attribution into their AI metrics, reward the data and documentation work that makes AI work, and design inclusive, age-aware adoption practices. The signal is that AI value is not just about tools deployed, but about who contributes and whether that contribution is seen.
