Senior operators focused on a quiet risk: AI opportunity inside organizations is trending male-dominated even though women begin with the same new tools. Equal access, they argued, does not produce equal participation. One advisor warned the gap at the tool stage can harden into a leadership gap. The group pointed to intentional talent management as the proven mechanism, using metrics, targeted experiences, and executive sponsorship borrowed from past diversity work. Male sponsorship and allyship were credited with getting women into leadership rooms in larger organizations, with sponsors advocating directly rather than mentoring passively. A confidence framework was proposed to counter self-doubt, including using AI itself to map and evidence individual contributions for promotion and advocacy. Operators also agreed that AI leadership and visibility should be threaded through existing coaching and mentorship, not treated as a separate topic. The through-line is deliberateness. Access and goodwill were seen as insufficient. Structure, measurement, and accountable sponsorship were seen as what actually moves representation. For executives, the practical takeaways are concrete: measure AI adoption by gender, set role targets, formalize sponsorship with accountability, and embed AI skills into current development programs. The discussion treated equity as a talent management problem with known solutions, now applied to a new technology wave.
